The Challenge
Rabobank International is the investment banking arm of Rabobank, so has an employee population dominated by highly-paid, specialised professionals. With their focus on performance related bonuses and employee development, ensuring every employee received a high quality appraisal was seen as a key goal for their HR best practice group. However as a global organisation spread across over 20 countries there was difficulty in standardising, coordinating and monitoring the process.
The Project
Implementing ActivePerformer first required the conversion of the paper-based process the organisation had designed into workflows within the solution. The HR users who co-ordinate the appraisal programme, were trained on the solution and conducted user-acceptance testing to ensure the configuration would work correctly. ActivePerformer was piloted across 300 employees in the summer of 2004 and the successful outcome ensured ActivePerformer now successfully supports Rabobank International's 2005 appraisal programme for 5,000 employees world-wide.
The Results
Removing the administrative tasks of defining and distributing the appraisal programme allows Rabobank International's HR professionals to utilise the enhanced visibility they have of the process to spend much more time on assisting managers, ensuring reviews are carried out and analysing its results and taking actions based on the information gathered. For the participants in the process, less time was taken to complete the process so the initiative had a smaller impact on productivity, while producing a more positive impression of the appraisal.
The Future
Realising the possibilities that ActivePerformer provides for analysing the outcome of appraisals, Rabobank are looking to reduce the amount of free text in their appraisal forms in exchange for predefined answers. This will allow them to collect true metrics on their employee's performance and ensure the appropriate rewards and development actions can be delivered to their employees.
